From being an administrative personal worker to becoming a strategic business partner : A qualitative study of how the HR-transformation is expressed in a private organization within the Swedish manufacturing industry (English)
Abstract [en]
The purpose of the study is to create a deeper understanding of how HR employees and managers in Swedish industry perceive and interpret an HR transformation and how it is expressed in their work at a private company in the Swedish manufacturing industry. Previous research shows that HR is moving from working administratively to strategically as a result of the progress of the HR transformation in HR organizations. At the same time, research shows that transformation is characterized by tensions and challenges that motivated the present study.
The study has been conducted with a qualitative approach where the selection was carried out with a purposeful selection of managers and HR employees at different organizational levels. Semi-structured interviews have been conducted and the collected empirical data has been analyzed with a thematic analysis. The results show that the organization's managers and HR employees believe that the HR department is moving towards more business-oriented and strategic work today than it did before the reorganization they carried out in line with the HR transformation. At the same time, respondents highlight challenges regarding the shift from operational to strategic HR work, that adaptation to the organization's context contrasts with the ideal model, and an ambiguity in HR's role considering they have both a supporting and controlling function in relation to the organization's managers.
Overall, the study shows that the HR transformation can lead to opportunities for HR to work more business-oriented and strategic, but built-in challenges make the task more difficult. The present study is expected to contribute to an increased understanding of how the HR transformation is experienced by HR employees and managers in their daily work.
Abstract [sv]
Syftet med studien är att skapa en djupare förståelse för hur HR-medarbetare och chefer inom svensk industri uppfattar och tolkar en HR-transformation samt hur det kommer till uttryck i deras arbete på ett privat företag inom den svenska tillverkningsindustrin. Tidigare forskning visar att HR utvecklas från en operativ till en strategisk funktion i takt med HR-transformationens framfart i organisationer. Forskning visar samtidigt att omvandlingen präglas av spänningar och utmaningar, vilket motiverat föreliggande studie.
Studien har genomförts med en kvalitativ metod med ett målstyrt urval av chefer och HR-medarbetare på olika organisatoriska nivåer. Semistrukturerade intervjuer har genomförts och insamlad empiri har analyserats med en tematisk analys. I resultatet framkommer att organisationens chefer och HR-medarbetare anser att HR-avdelningen rör sig mot ett mer affärsorienterat och strategiskt arbete idag än vad de gjort innan den omorganisation de genomfört i linje med HR-transformationen. Samtidigt belyser respondenterna utmaningar i förskjutningen från operativt till strategiskt HR-arbete, att anpassning till organisationens kontext står i kontrast till HR-transformationens idealmodell samt en tvetydighet i HR:s roll kopplat till att de besitter både en stödjande och kontrollerade roll i relation till organisationens chefer.
Sammantaget visar studien att HR-transformationen kan leda till möjligheter för HR att arbeta mer affärsorienterat och strategiskt, men att inbyggda utmaningar försvårar uppdraget. Föreliggande studie förväntas bidra med en ökad förståelse för hur HR-transformationen upplevs av HR-medarbetare och chefer i deras dagliga arbete.
