Abstract [sv]
Utgångspunkten i den här studien utgör grunden för onboarding i organisationer och dess betydelse för nyanställdas upplevelse av onboarding. Problemformuleringen som hanteras är att tidigare forskning visar att onboarding har betydelse för trivsel och intention att stanna kvar, men det finns begränsad kunskap om hur olika delar av onboarding samspelar i nyanställdas upplevelser. Hög personalomsättning innebär samtidigt stora kostnader och onboarding har därför en avgörande roll för organisationer för att behålla kompetenta talanger. Syftet med studien är därför att undersöka vad onboarding har för betydelse för nyanställdas trivsel och intention att stanna kvar i organisationen. 4C-modellen används i studien, där compliance, clarification, culture och connection används som en teoretisk utgångspunkt för att analysera resultat i studien. Tidigare studier redogör för att en välfungerande onboarding kan resultera i en känsla av trygghet, tydlighet och tillhörighet. Däremot lyfter andra studier fram att mer kunskap behövs om onboarding för att förstå hur olika faktorer samverkar för att uppnå en god onboarding.
Studien har genomförts med en kvalitativ ansats och ett fenomenologiskt förhållningsätt, där intervjuerna i studien bygger på sex semistrukturerade intervjuer med nyanställda inom en och samma organisation. Resultatet visar att onboarding har stor betydelse för hur nyanställda upplever sin första tid i organisationen. I studien visar även analysen att socialt stöd, tydliga ramar samt en kultur som är inkluderande i onboardingen kan stärka nyanställdas upplevelse samhörighet och trygghet. Vilket kan resultera i en ökad vilja att stanna kvar i organisationen för nyanställda. Däremot visar studiens resultat att en onboarding som har en bristande struktur och upplevs otydlig kan medföra osäkerhet och påverka nyanställdas upplevelser negativt.
Abstract [en]
The starting point of this study is the basis for onboarding in organizations and its importance for new employees' experience of the introduction. The problem formulation that is addressed is that onboarding has an impact on how new employees experience their first time at the workplace, especially related to intention to stay and satisfaction in the organization. The purpose of the study is therefore to investigate the significance of onboarding for new employees' satisfaction and intention to stay in the organization. The 4C-model is used in the study, where compliance, clarification, culture and connection are used as a theoretical starting point for analyzing the results in the study. Previous studies report that a wellfunctioning onboarding can result in a sense of security, clarity and belonging, which in turn can contribute to retention in the organization, however, other studies highlight that more knowledge is needed to find out how they interact.
The study has been conducted with a qualitative approach and a phenomenological approach, where the interviews in the study are based on six semi structured interviews with new employees within the same organization. The results of the study indicate that onboarding has a great importance in how new employees experience their first time, where a clear structure, support from managers and colleagues and clear expectations are seen as important aspects for well being. The study also shows that social support, clear frameworks and a culture that is inclusive in the onboarding can strengthen new employees' experience of belonging and security, which can result in an increased desire to remain in the organization for new employees. However, the results of the study show that an onboarding that has a lack of structure and is perceived as unclear can lead to uncertainty and affect newemployees negatively.
