Abstract [en]

This study examines how employees’ perception of green organisational climate is related to employee green behaviour and which factors are associated with this perception. The study’s theoretical framework is based on social norms theory and uses data of a quantitative cross-sectional survey with 135 respondents. The conceptual model was analysed using partial least squares structural equation modelling. Green organisational climate was conceptualised as the central link between the workplace context and employee green behaviour, reflecting the assumption that employees’ pro-environmental behaviour at work is shaped not only by individual factors but also by perceived organisational conditions. Personal norms, environmental awareness and peer involvement were included as employee-related factors, while organisational identification, green transformational leadership and environmental management practices were included as organisation-related factors. The results show that green organisational climate is positively related to employee green behaviour. However, the model explained employee green behaviour only to a limited extent. Green organisational climate was mainly explained by organisation-related factors, especially by environmental management practices. Green transformational leadership and organisational identification also showed positive relationships, while the employee-related factors did not significantly explain green organisational climate. These results suggest that employees perceive a green organisational climate mainly when sustainability is visibly embedded in organisational practices, structure and leadership. The study therefore highlights the role of organisations in creating conditions that support pro-environmental behaviour at work.
