Abstract [sv]

Den här studien analyserar fyra psykologiska och sociala faktorer i relation till arbetstillfredsställelse och ålder hos omvårdnadspersonal inom äldreomsorgen. De fyra faktorerna är: kvantitativa krav, kvalitativa krav, uppmuntrande ledarskap och rolltydlighet. Studien utfördes i en medelstor kommun i södra Sverige och 128 personer, undersköterskor och vårdbiträden, från kommunalt ägda och privatägda äldreboenden deltog. För att mäta generell arbetstillfredsställelse utvecklades en skala som mäter övergripande trivsel på arbetet. De fyra faktorerna beräknas med QPSnordic (General Nordic Questionnaire for Psychological and Social Factors at Work), som mäter psykologiska och sociala faktorer. Data analyserades med Multipel regressionsanalys och Mann-Whitney U test. Resultatet visade att kvantitativa krav (p = .009), uppmuntrande ledarskap (p = .020) och rolltydlighet (p = .003) kan predicera arbetstillfredsställelse, medan kvalitativa krav inte lyckades att predicera arbetstillfredsställelse. Omvårdnadspersonal under 45,5 år upplever större kvalitativa krav (p = .007), mer uppmuntrande ledarskap (p = .036) och mindre rolltydlighet (p = .019) än dem över 45,5år. Det fanns ingen skillnad i kvantitativa krav beroende på ålder.                      Genom att minska de kvantitativa kraven, främja ett uppmuntrande ledarskap samt utforma tydliga arbetsbeskrivningar kan omvårdnadspersonalens arbetstillfredsställelse höjas. Ökad kunskap kring olika åldersgruppers upplevelse av de fyra psykologiska och sociala faktorerna gör att resurser kan sättas in där de gör mest nytta.

Abstract [en]

This study analyses four psychological and social factors in relation to work satisfaction and age amongst care staff. The four factors are: quantitative requirements, qualitative requirements, encouraging leadership and role clarity. The study was preformed in a medium-sized county in the south of Sweden and 128 members of care staff participated, from public as well as private care homes. In order to measure overall work satisfaction, a scale was developed that measure general well-being at work. The four factors were measured using QPSnordic (General Nordic Questionnaire for Psychological and Social Factors at Work). The data was analysed using Multivariate regression analyses and Mann-Whitney U test. The result shows that quantitative requirements (p = .009), encouraging leadership (p = .020) and role clarity (p = .003) can predict work satisfaction, while qualitative requirements failed to predict work satisfaction. Care staff below 45.5 years of age experiences more qualitative requirements (p = .007) and more encouraging leadership (p = .036) and less role clarity (p = .019), than those above the age of 45.5years. There were no differences in quantitative requirements in relation to age.                       Reducing the quantitative requirements, promoting encouraging leadership and developing detailed job descriptions, can increased work satisfaction. By contributing to the awareness of different age groups experiences of the four psychological and social factors, resources might be used where they are most needed.
