Abstract [sv]

Studiens syfte är att undersöka om och hur arbete i en hybrid lösning, alltså på både kontor och på distans, påverkar kollektiva lärprocesser i en kunskapsintensiv organisation vars uppdrag är att innovera, samt hur inställningen till distansarbete och att tvingas arbeta på kontoret möjligen inverkar. Studien genomförs genom åtta kvalitativa, semistrukturerade intervjuer med medarbetare och chefer inom en organisation som nyligen infört närvaropolicy på kontoret. Resultatet visar en organisation med starka praktikgemenskaper vilket gett starka kollektiva identiteter men ett svagare stort organisatoriskt “vi”, vilket försvårar kollektivt lärande över praktikgemenskapernas gränser. Ett tydligare “jag”-perspektiv framträder bland intervjupersoner som ser mest fördelar med att arbeta på distans. För att nå innovation visar studien på vikten av att fysiskt träffas liksom för nyanställda att ha möjlighet att lära sig såväl arbetssätt som kultur. Trots digitala förutsättningar att dela kunskap visas i denna studie att detta inte kan ersätta fysisk närvaro fullt ut för kollektivt lärande, vilket ligger i linje med tidigare studier. Samtidigt vill ingen intervjuperson återgå till femdagarsvecka på kontoret. Framgent finns behov av ytterligare forskning kring arbetstagares inställning och vilken påverkan detta får för kollektiva lärprocesser då skiftet där arbetsgivare beordrar arbetstagare tillbaka till kontoret sker just i denna tid. 

Abstract [en]

The purpose of the study was to investigate whether and how working in a hybrid solution, i.e. both in the office and remotely, affects collective learning processes in a knowledge-intensive organization whose mission is to innovate, as well as how attitudes towards remote work and being forced to work in the office may have an impact. The study was conducted through eight qualitative, semi-structured interviews with employees and managers within an organization that recently introduced a presence policy in the office. The results show an organization with strong communities of practice, which has resulted in strong collective identities but a weaker large organizational “we”, which makes collective learning across the boundaries of the community of practice more difficult. A clearer “I” perspective emerges among interviewees who see the most advantages of working remotely. In order to achieve creativity, the study shows the importance of physically meeting and for new employees to have the opportunity to learn both working methods and culture. Despite digital conditions for sharing knowledge, the empirical evidence clearly shows that this cannot fully replace physical presence for collective learning, which is in line with previous studies. At the same time, no interviewee wants to return to a five-day week in the office. In the future, there is a need for further research into employee attitudes and the impact this has on collective learning processes as the shift where employers order employees back to the office occurs precisely at this time.
